To better understand the current trends in marketing officer turnover, Russell Reynolds Associates has been tracking and analyzing notable publicly disclosed marketing-leadership moves for the past five years. In the latest six-month period – the first half of 2018 – there were nearly 200 senior marketing job changes. Details of these moves are reported below.

KEY FINDINGS

  • Acute CMO succession crisis. Nearly 75 percent of publicly reported chief marketing officer appointments in the first half of 2018 were external hires, a slight increase from 72 percent at the same point last year. This matches the level of external hiring we have seen for all senior marketing appointments throughout 2016 and 2017. The consistency of hiring marketing talent from the outside rather than promoting internally implies that aspiring next generation CMO leaders will need to change employers to reach the next level of their career. As it stands now, if you hold the number two marketing role at your company, you have a one in four chance of getting your boss’s job.

  • Gender parity remains an issue. Only 44 percent of first-half 2018 marketing-leadership appointments were women. This is down from 46 percent in the second half of 2017 and 47 percent in the second half of 2016. External female hires have dropped the most dramatically, falling from 52 percent in late 2016 to only 42 percent in 2018 to date. This trend is concerning and suggests that companies may not be placing a significant emphasis on recruiting female marketing talent.

  • Financial services and healthcare industries show decrease in internal promotions. In 2017, more than one out of every three financial services marketers were promoted into that role internally; in the last year, it dropped to just one in 10. Similarly, in healthcare, just 8 percent of marketing-leadership appointments were internal promotions, a decrease from 25 percent in the second half of 2017. This trend suggests that both financial services and healthcare companies are almost exclusively seeking outside inspiration and expertise when hiring their top marketers.

  • Healthcare and industrial organizations seek diverse perspectives. Both continued their trend of appointing external marketing leaders from outside their industries, with 73 percent of healthcare and 50 percent of industrial organizations' marketing-leader appointments coming from outside the industry in the first half of 2018. Of all external healthcare marketing appointments, 38 percent came from consumer-facing businesses, demonstrating the category’s desire to bring greater B2C depth to marketing.

  • Number two marketers are not getting promoted into their boss’s role. Fewer than 20 percent of CMOs who moved on from their role in the past two years were internally promoted, while 50 percent took a role at a new company.

  • Gaining P&L leadership is more likely at new company. Of the marketers who took a new role in the last two years, 17 percent were appointed to a P&L role at a new company versus 11 percent at the same company. Regardless of appointment type, marketers were almost twice as likely to take another marketing role than to be appointed to a P&L role.

GENERAL TRENDS

Industry Breakdown of Marketing Moves 

The consumer industry accounted for 53 percent of marketing leadership turnover in the first half of 2018, up from 52 percent in the second half of 2017 and from 50 percent in the same time period last year. Technology stayed put at 16 percent of all moves in the last six months, while healthcare has seen a slight increase in volatility since the end of last year, from 4 to 7 percent of the total.

 

Internal vs. External Hires

As previously noted, external CMO appointments continue to outnumber internal promotions by a large proportion. They accounted for 74 percent of all moves in the first half of 2018, only a slight decrease from 76 percent in Q3-Q4 2017 and a slight increase from 72 percent the same period last year.

 

Among internal appointments, the average tenure at the company prior to promotion was 10.3 years. This is a sizable increase from 7.5 years in the previous 12 months.

Both the healthcare and financial services industries showed an increase in external marketing appointments, with 92 percent and 89 percent of their appointments coming from outside the organization, respectively, in the first half of 2018. The consumer products and services sector had the lowest proportion of external marketing appointments in the same time period – just 61 percent of appointments were external, a decrease from 75 percent in Q3-Q4 2017.


Inside of Industry vs. Outside of Industry

The consumer industry continued its trend of recruiting marketers from other consumer-facing organizations. In the first half of 2018, 79 percent of external hires were inter-industry for consumer companies, which is a decrease from 89 percent in the last half of 2017, but an increase from 75 percent in the first half of 2017. The healthcare and industrial industries remain the most likely to hire from outside of their respective industries. The former sought a non-healthcare marketer in 73 percent of appointments in Q1-Q2 2018, up from 67 percent in Q3-Q4 2017. In the last 12 months, industrial companies have hired marketers from outside of the industry 50 percent of the time.

 

 

 

Consumer products and services companies hired from within their sector 83 percent of the time in the first half of 2017 but just a year later, that proportion decreased to 47 percent. Given the fact the consumer products organizations tend to promote internally more than any other sector or industry, this suggests that when they do look externally, they are seeking diverse perspectives now more than ever.

Where Do Chief Marketing Officers Go?

To understand trends regarding career progression for CMOs, we tracked the subsequent moves of senior-level marketers who left their roles (either for an internal promotion or an external opportunity) in the last two years. Half of top marketers who left their role in that two-year span are now at a new company, compared to just 18 percent who were internally promoted. Excluding those who are now independent consultants, retired or whose whereabouts are undisclosed, 50 percent took on another marketing role, 17 percent were appointed to a P&L role at a new company, and 11 percent were appointed to a P&L role at the same company.
